Abstract

¹æ¹ý: º» ¿¬±¸´Â 6°³ÀÇ Á¾ÇÕº´¿ø¿¡ ±Ù¹«ÇÏ´Â Àϼ±°£È£°ü¸®ÀÚ 148¸íÀ» ´ë»óÀ¸·Î ÇÑ ¼­¼úÀû Á¶»ç¿¬±¸ÀÌ´Ù. ÀÚ·á ¼öÁýÀº 2016³â 8¿ù 10ÀϺÎÅÍ 2016³â 10¿ù 7ÀϱîÁö ¼³¹®Áö¸¦ ÀÌ¿ëÇÏ¿© ÀÚ·á ¼öÁýÀ» ÇÏ¿´°í, ¼öÁýµÈ ÀÚ·á´Â SPSS 22.0À» »ç¿ëÇÏ¿© µ¶¸³Ç¥º» t-test, ANOVA, Scheffe? test, Pearson¡¯s correlation coefficients, multiple regression ºÐ¼®¹æ¹ýÀ» ½ÃÇàÇÏ¿´´Ù.

°á°ú: Àϼ±°£È£°ü¸®ÀÚÀÇ °ü¸®¿ª·®Àº °£È£±Ù¹«È¯°æ(r=.41 p<.001), ÀûÀÀÀ¯¿¬¼º(r=.45, p<.001), ÀÇ»ç¼ÒÅë´É·Â(r=.38, p<.001)°ú À¯ÀÇÇÑ ¾çÀÇ »ó°ü°ü°è°¡ ÀÖ¾úÀ¸¸ç, Á÷¹«½ºÆ®·¹½º(r=-.27, p<.001)¿Í´Â À½ÀÇ »ó°ü°ü°è¸¦ ³ªÅ¸³Â´Ù. Àϼ±°£È£°ü¸®ÀÚÀÇ °ü¸®¿ª·®¿¡´Â °£È£±Ù¹«È¯°æ(¥â=.29, p=.002), ÀûÀÀÀ¯¿¬¼º(¥â =.28, p=.007)ÀÇ ¼øÀ¸·Î ±àÁ¤Àû ¿µÇâÀ» ¹ÌÄ¡´Â °ÍÀ¸·Î ³ªÅ¸³µÀ¸¸ç, ¸ðÇüÀÇ ¼³¸í·ÂÀº 30.8% (F=6.10, p<.001)À̾ú´Ù.

°á·Ð: ¿¬±¸ÀÇ °á°ú´Â Àϼ±°£È£°ü¸®ÀÚÀÇ °ü¸®¿ª·®À» ³ôÀ̱â À§ÇÑ Á¤Ã¥Àû ¹æ¾ÈÀ¸·Î °£È£±Ù¹«È¯°æÀ» Çâ»ó½ÃÅ°±â À§ÇØ ÀûÁ¤Àη ¹èÄ¡°¡ ¿ä±¸µÇ¸ç, ÀûÀÀÀ¯¿¬¼ºÀ» Çâ»óÇϱâ À§ÇÑ ±³À°Àû °ü½É°ú ÇàÁ¤Àû Áö¿øÀÌ ÇÊ¿äÇÔÀ» Á¦½ÃÇÏ¿´´Ù.

Purpose: The purpose of this study was to investigate the relationship between nursing practice environment, resilience,job stress, communication skills, and managerial competence of frontline nurse managers and identify factorsinfluencing their managerial competence.

Methods: A descriptive research was carried out with 148 frontline nursemanagers in six general hospitals. From August 16 to October 7, 2016 data were collected using a questionnaire.
Data were analyzed with descriptive statistics, independent t-test, One-way ANOVA, Scheffe? test, Pearson correlationcoefficients, and multiple regression using IBM SPSS/WIN 22.0.

Results: Managerial competence of frontline nursemanagers was positively correlated with nursing practice environment (r=.41 p<.001), resilience (r=.45, p<.001),communication skills (r=.38, p<.001) and was negatively correlated with job stress (r=-.27, p<.001). The factors influencingmanagerial competence were nursing practice environment (¥â=.29, p=.002) and resilience (¥â=.28, p=.007)in that order. The input variables explained 30.8% of managerial competence.

Conclusion: The results suggest thata policy guideline is needed to enhance managerial competence of frontline nurse managers. The policy guidelineshould include achieving an adequate level of nurse staffing to improve the nursing practice environment and providingfrontline nurse managers with educational support and administrative assistance to increase their resilience.
